South reviewed placement and outcome records collected over an 18-month period. The analysis considered employees working remotely across technology, finance, operations, sales, marketing, customer service and other business functions.

South recommends evaluating how candidates communicate, receive feedback and collaborate with colleagues in a distributed environment.

Structured Assessments
South's review found that employers reporting stronger early outcomes commonly used practical assessments connected to the work the candidate would perform.
Depending on the position, an assessment might involve:

- Reviewing and correcting a sample document
- Completing a role-specific technical exercise
- Responding to a simulated customer inquiry
- Prioritising a group of operational tasks
- Explaining an analytical or decision-making process
- Completing an asynchronous collaboration exercise
Assessments should be proportionate to the role, limited in scope and designed to evaluate relevant skills. Employers should avoid requesting substantial unpaid work that could be used commercially.
